Purpose: The purpose of this study is to examine how employers use AI-based CV screening in recruitment processes, with a particular focus on how limited transparency affects their ability to understand, evaluate, and control the selection of candidates. Method: The study is based on a qualitative research approach using semi-structured interviews with representatives from both private and public organizations. The empirical material is analyzed through thematic analysis in relation to key concepts such as transparency, trust, responsibility and control. Conclusion: The findings show that AI-based CV screening contributes to increased efficiency and a more structured recruitment process, particularly in the early stages of candidate selection. However, limited transparency in how AI systems operate reduces employers understanding of how decisions are made which in turn affects their ability to fully control and take responsibility for the selection process. The results indicate that employers often rely on AI as a supportive tool rather than a fully autonomous decision maker, frequently complementing system recommendations with manual assessments. This reflects a balance between trust and critical evaluation. Overall the study highlights that transparency is a key factor for maintaining control, responsibility and trust in AI-supported recruitment processes. A lack of transparency risks creating uncertainty and limiting employers ability to make fully informed decisions in the recruitment process.
