This study examines how leaders in multinational companies adapt their leadership practices to manage cultural differences in digital and hybrid work environments. As remote collaboration has become increasingly normal, leaders need to navigate both cultural diversity and the challenges digital communication comes with. The purpose of the study is to develop a deeper understanding of how leadership practices are adapted in multicultural teams operating across digital platforms. A qualitative multiple-case study design was applied, based on semi-structured interviews with ten informants working in multinational organisations across different industries. The empirical findings were analysed through established theories of cultural differences, communication and digital leadership, including Hofstede’s cultural dimensions, Hall’s high- and low-context communication theory, cultural intelligence (CQ) and e-leadership. The findings show that leaders adapt their practices primarily through increased clarity and structure in communication. Digital environments reduce non-verbal cues and informal interaction, which increases the risk of misunderstandings and makes trust-building more difficult, particularly in culturally diverse teams. To address these challenges, leaders rely on cultural awareness, structured communication practices and deliberate relationship-building. The study concludes that effective leadership in multinational digital environments depends on combining cultural sensitivity with explicit and adaptive communication practices across both cultural and technological boundaries.
