Mot ett starkare ledarskap : En kvalitativ studie inom en detaljhandelsorganisation om ledarskapets kompetens- och utvecklingsbehov

Sammanfattning
This study was conducted in collaboration with a global retail organization, referred to as Organization X, which had identified a need to develop middle managers’ leadership competencies. Previous research has primarily focused on leadership styles and the effects of leadership, while middle managers’ own experiences of their leadership and development needs have received limited attention. The aim of the study was therefore to examine which leadership competencies middle managers perceive themselves to possess, which competency development needs exist, and which initiatives and measures may strengthen leadership within the organization. The study was based on a qualitative approach, and data collection was carried out through semi-structured interviews with eight middle managers within Organization X. The empirical material was analyzed using thematic analysis and interpreted in relation to previous research as well as the theories of Sense of Coherence (SOC), Herzberg’s Two-Factor Theory, and Self-Determination Theory. The findings show that the middle managers primarily describe a relational, coaching, and development-oriented leadership style. Communication, presence, and relationshipbuilding emerged as central competencies. At the same time, challenges related to time constraints, high workload, organizational demands, and the need for clearer support and prioritization were identified. The study also shows that practical, individualized, and operationally close support, such as mentoring and coaching, is requested in order to promote more sustainable and confident leadership. The conclusion is that both individual competencies and organizational conditions need to be further developed in order to strengthen middle managers’ leadership and create long-term sustainable working conditions.
