Bakom algoritmen finns människan : En kvalitativ studie om rekrytering i en ny tid

The use of artificial intelligence (AI) has become increasingly common in recruitment processes and is used to streamline and support various stages of selection and decision-making. At the same time, this development raises questions concerning human judgment, ethics, and the relationship between humans and technology. The aim of this study is to understand how recruiters perceive the impact of AI on the recruitment process, with particular emphasis on its practical implementation, ethical and fairness-related considerations, and the interaction between humans and technology. To achieve this aim, this study addresses three research questions that explore these aspects from the recruiters’ perspective. The study is based on a qualitative research design and consists of semi-structured interviews with recruiters working in different organizations within both the private and public sectors. The empirical material has been analyzed using thematic analyses and interpreted through the theoretical concepts of machine habitus, hybrid intelligence and commensuration. The results show that AI increases efficiency in recruitment processes by relieving recruiters of administrative tasks, while functioning as a complement rather than a replacement for human work. The study also demonstrates that AI is not neutral, as it may reproduce organizational norms and create ethical and fairness-related challenges. Instead, the results highlight a reciprocal interaction in which AI provides structure, while humans remain responsible for interpretation and decision-making.
