As hybrid work continues to reshape organizational life in terms of workplace interaction, communication and leadership, questions regarding how employee engagement is created and maintained have become increasingly relevant. Against this background, this study examines how employee engagement is created and maintained through the interaction between leaders and employees. The study is based on a qualitative research approach and is based on semistructured interviews with both parties. The definition of a hybrid work context is characterized by digital and physical collaboration across geographically dispersed offices. The findings show that employee engagement in hybrid work cannot be understood solely as an individual phenomenon. It is rather something continuously shaped through relational processes between leaders and employees. Communication, trust, support and social relationships emerged as central factors influencing engagement in the daily work environment. The study further demonstrates that hybrid work changes the conditions for how relationships, social presence and interactions are created and maintained. Especially digital communication tends to become more task-oriented and less spontaneous. In addition, the findings indicate that trust-based and autonomous work practices do not affect all employees equally, as some employees require more support and relational closeness than others.
