Sammanfattning

This study explores how private employers´ in the Swedish labor market perceive the organizational and relational consequences of increased pay transparency. The background is the EU Pay Transparency directive, which aims to enhance pay transparency and may have significant consequences for Swedish organizations. There is a knowledge gap regarding how employers in a Swedish context interpret and prepare for these changes, which this study seeks to address. The purpose of the study was to explore how employers in the private sector of the Swedish labor market perceive and reason about the potential changes that increased pay transparency may bring. The research questions focus on how transparency affects the employer - employee relationship, how visible salary differences shape perceptions of justice, and how communication practices evolve when insight into pay structures increases. The study employs a qualitative research design, including semi-structured interviews and a thematic analysis. The results indicate that pay transparency functions as a relational amplifier, making the effects on trust, justice and communication more pronounced and shaped by organizational norms and communications strategies. The conclusion is that increased pay transparency can both strengthen and challenge workplace relationships, depending on the clarity and consistency behind pay processes. It also heightens employers´ responsibility to justify their decisions and manage the reactions the visible salary differences may evoke.
